Análisis de la relación entre la autoestima y la satisfacción en el trabajo. Una revisión sistemática

La relación entre la autoestima y la satisfacción laboral ha sido ampliamente estudiada por su impacto en el bienestar psicológico y el desempeño laboral. Sin embargo, la evidencia existente presenta inconsistencias, lo que dificulta establecer conclusiones definitivas. Esta revisión sistemática tuvo como objetivo sintetizar la evidencia empírica sobre la asociación entre autoestima y satisfacción en el trabajo, identificando patrones y factores mediadores. Siguiendo el protocolo PRISMA, se incluyeron estudios cuantitativos publicados entre 2000-2025 en PubMed, PsycINFO, Scopus y Web of Science. Los criterios de elegibilidad fueron: artículos en inglés/español, muestras de trabajadores adultos y medición explícita de ambas variables. Las palabras clave fueron: self-esteem, job satisfaction, work environment, psychological well-being y employee engagement. Dos revisores independientes realizaron la selección, extracción de datos (diseño, muestra, instrumentos, resultados) y evaluación de calidad mediante la herramienta Joanna Briggs. De 1.452 estudios identificados, 32 cumplieron los criterios de inclusión. El 78% fueron transversales, con muestras entre 100-5.000 participantes, principalmente de sectores educativos y sanitarios. El 84% reportó una correlación positiva significativa (r = 0.26-0.58), destacando el rol mediador del apoyo social y la autonomía laboral. Sin embargo, el 22% mostró asociaciones débiles o nulas en contextos de alta exigencia laboral. La autoestima se asocia consistentemente con mayores niveles de satisfacción laboral, aunque esta relación está moderada por factores organizacionales y psicosociales. Se recomienda implementar programas de desarrollo personal y políticas de clima laboral para fortalecer ambos constructos. Futuras investigaciones deberían priorizar diseños longitudinales y análisis de diferencias culturales.Descargas
